What cultural and social factors, then, help explain the importance of teamwork in Filipino organizations, and how does this emphasis on teamwork actually function in the workplace?

Teamwork is highly valued in many Filipino organizations partly because of the importance placed on interpersonal relationships and a sense of belonging. For many people, the workplace is not simply a place where individuals perform assigned tasks. It is also a social environment where they spend much of the day building relationships with the people around them.
The Filipino concept of pakikisama can help explain part of this tendency. It generally refers to maintaining smooth relationships and getting along well with others within a group. Pakikisama is not the same thing as teamwork, but it can contribute to an environment in which colleagues try to avoid unnecessary conflict and cooperate with one another.
Social relationships shaped by family and community life can also encourage people to seek and provide help rather than deal with every difficulty alone. When this relational pattern extends into the workplace, employees may be willing to assist colleagues when needed instead of strictly limiting themselves to their own assigned tasks.
Good interpersonal relationships, however, do not automatically produce effective teamwork. Strong teamwork requires not only people who get along well, but also clear roles and responsibilities, open communication when necessary, and the ability to work together toward a common goal.
Understanding the Background
Discussions of Filipino social relationships often emphasize the importance of family, relatives, friends, and local communities. Individuals receive support through these relationships and are also expected to support others. Such experiences can influence the way relationships develop within more formal settings such as schools and workplaces.
As relationships among coworkers become closer, interaction may extend beyond work itself. Employees may eat together, celebrate birthdays, and talk about their families and personal lives. Christmas parties, company events, and group outings can therefore become more than recreational activities; they may also provide opportunities for employees to strengthen relationships.
Once such relationships are established, they can offer practical advantages in the workplace. When workloads suddenly increase or someone is absent, colleagues may divide tasks or help one another. When a new employee joins the organization, existing staff may explain procedures and help the newcomer adjust to the working environment.
For new employees in particular, the ability to form relationships with coworkers can influence how quickly they adapt. Learning the technical aspects of a job is important, but so is the process of developing a sense that one has become part of the team.
Closer relationships, however, can also blur the boundary between personal ties and professional responsibilities. Employees may hesitate to criticize a close colleague’s mistake or feel uncomfortable giving an unfavorable evaluation. Relationship-based teamwork therefore works best when it is supported by clear organizational roles and procedures.
A Closer Look
To understand teamwork in Filipino organizations, it is useful to distinguish between pakikisama and pakikipagkapwa. Pakikisama emphasizes maintaining smooth relationships and getting along with others, while kapwa and pakikipagkapwa, important concepts in Filipino psychology, point more broadly to recognizing and relating to others as people with whom one shares a social world.
Such cultural ideas can encourage cooperative behavior within organizations. When a colleague is struggling, team members may be more willing to help rather than simply say, “That is not my job.” When trust has developed within a team, this kind of informal cooperation can become a significant organizational strength.
Yet an excessive emphasis on harmony can create problems of its own. Employees may hesitate to express an opinion that differs from the majority or avoid giving necessary feedback to an underperforming colleague. In organizations where individual responsibilities are not clearly defined, it may also become difficult to determine who is accountable when something goes wrong.
Strengthening teamwork in a Filipino organization, therefore, does not simply mean telling employees to “get along.” It means maintaining good relationships while clearly defining responsibilities and creating an environment in which different opinions can be expressed safely.
This is also important for foreign managers working with Filipino employees. A friendly atmosphere and strong interpersonal relationships do not need to be seen as the opposite of professionalism. When trust is combined with clear expectations and responsibilities, a relationship-oriented workplace can develop into a highly cooperative team.
What It Means for Understanding Philippine Society
The importance of teamwork in Filipino organizations does not mean that Filipino workers always place the group above individual interests. Personal achievement, promotion, salary, and career development naturally matter as well. What is important to understand is that work performance and interpersonal relationships may not always be experienced as completely separate parts of organizational life.
This has practical implications when new employees join an organization. Providing manuals and teaching necessary skills may not be enough. Creating an atmosphere in which newcomers can comfortably interact with colleagues and ask questions can also play an important role in helping them adjust.
The same principle applies to management. Rather than relying only on competition between individuals, managers may benefit from clearly explaining the goals the entire team is expected to achieve and how each person’s role contributes to them. At the same time, teamwork should not become an excuse for failing to recognize individual contributions or responsibilities.
Ultimately, the key to understanding teamwork in Filipino organizations is not to treat “good relationships” and “good performance” as opposing goals. When trust created through relationships leads to cooperation, and that cooperation is supported by clear roles and responsibilities, teamwork can become a genuine organizational strength.
Dr. Ryu’s Insight
While running a company in the Philippines and working with employees over many years, I often felt that new employees could become comfortable with their coworkers relatively quickly. When we hired new teachers, they were strangers at first, but I frequently saw them begin talking, eating together, and learning from the more experienced teachers. Before long, many seemed to find their place within the group.
The online English education company I operated had a work structure in which each teacher was primarily responsible for his or her own students, so at first glance the work could appear highly individual. In practice, however, no organization operates entirely through isolated individual tasks. Teachers needed to share information, ask one another questions when problems arose, and help new teachers understand procedures and everyday working practices.
Watching this process made me realize that employees being comfortable with one another meant more than simply having a pleasant workplace atmosphere. When people felt at ease with their colleagues, it became easier to ask questions about things they did not understand and to seek help when problems arose. For a new employee in particular, learning from colleagues doing the same work was often faster and more practical than having a manager explain everything individually.
Of course, friendly relationships did not always mean that a team was functioning perfectly. As I mentioned when discussing workplace conflict, there were times when everyone appeared to get along well on the surface even though problems existed that I did not know about. Over time, I therefore came to understand that employees getting along well and an organization cooperating effectively are not exactly the same thing. Good relationships were important, but so were clearly defined responsibilities and an understanding of what each person was expected to do.
Teamwork was not simply a matter among employees, either. As the head of the company, I also had a role in creating it. Rather than giving one-sided instructions to employees, I needed to explain why particular tasks were necessary and listen when problems arose. Because we came from different cultural backgrounds, I could not assume that we would automatically understand every situation in the same way. Communication was necessary to narrow those differences.
Over the years, the employee turnover rate at our company was relatively low. I would not attribute that to teamwork alone. Employees stay with or leave an organization for many reasons, including salary, working conditions, career plans, and personal circumstances. Still, I believe that an atmosphere in which employees could comfortably help one another and feel that they were part of a team contributed in some measure to people working together for longer periods.
From my experience, good teamwork in a Filipino organization did not simply mean that everyone got along. It was closer to a situation in which people could communicate comfortably, understood their individual roles, and naturally helped one another when necessary. When that kind of team developed, I felt that the strengths of the relationship-oriented Filipino workplace could be seen most clearly.

물론 팀워크는 어느 나라의 조직에서나 중요하다. 오늘날 대부분의 기업과 기관은 한 사람의 능력만으로 운영될 수 없으며 서로 다른 업무를 담당하는 사람들이 협력해야 한다. 그러나 필리핀에서는 업무상의 협력에 더하여 동료들과 원만한 관계를 만들고 그 관계를 유지하는 것 자체가 조직생활의 중요한 부분이 되는 경우가 많다.
이러한 특징은 조직에 장점이 될 수 있다. 서로 편안하게 소통하고 도움을 주고받는 팀에서는 어려운 일이 생겼을 때 자연스럽게 협력할 가능성이 높다. 반면 관계를 지나치게 중요하게 생각하면 잘못을 지적하기 어려워지거나 개인의 책임과 성과를 명확히 구분하기 어려운 상황도 생길 수 있다.

이러한 특성은 새로운 직원을 조직에 적응시키는 과정에서도 의미가 있다. 업무 매뉴얼을 제공하고 필요한 기술을 가르치는 것만으로 충분하지 않을 수 있다. 동료들과 자연스럽게 어울리고 질문할 수 있는 분위기를 만들어 주는 것이 실제 적응을 돕는 중요한 요소가 될 수 있다.

필리핀에서 회사를 운영하면서 여러 직원과 오랫동안 함께 일해 보니 직원들이 서로 가까워지는 속도가 비교적 빠르다는 느낌을 받을 때가 많았다. 새로운 선생님을 채용하면 처음에는 낯선 사이였지만 기존 선생님들과 함께 지내면서 자연스럽게 이야기를 나누고, 식사하고, 서로 업무를 알려주며 생각보다 빠르게 팀 안으로 들어오는 모습을 자주 볼 수 있었다.
내가 운영했던 온라인 영어교육회사는 여러 선생님이 각각 자신의 학생을 맡아 수업하는 구조였기 때문에 겉으로 보면 개인 업무의 성격이 강했다. 그러나 실제 회사를 운영해 보면 한 사람의 일만으로 모든 것이 돌아가는 것은 아니었다. 수업에 필요한 정보를 공유하고, 문제가 생기면 서로 물어보고, 새로운 선생님이 들어오면 먼저 근무하던 선생님들이 여러 가지를 알려주는 과정이 자연스럽게 필요하였다.
그런 모습을 보면서 나는 직원들이 서로 편하게 지내는 것이 단순히 직장 분위기를 좋게 만드는 것 이상의 의미가 있다는 것을 느꼈다. 사람 사이가 편해야 모르는 것을 쉽게 물어볼 수 있고, 문제가 생겼을 때 도움을 요청하기도 쉬웠다. 특히 새로 들어온 직원에게는 관리자가 하나하나 알려주는 것보다 실제로 같은 일을 하는 동료에게 배우는 것이 더 빠른 경우도 많았다.
물론 서로 친하게 지낸다고 해서 항상 좋은 팀워크가 만들어지는 것은 아니었다. 앞서 직장 내 갈등을 이야기하면서 언급했듯이 겉으로는 모두 잘 지내는 것처럼 보여도 내가 알지 못하는 문제가 있을 수 있었다. 그래서 시간이 지나면서 직원들이 서로 잘 지내는 것과 조직이 제대로 협력하는 것은 같은 문제가 아니라는 점도 알게 되었다. 좋은 관계를 유지하는 동시에 각자가 해야 할 일과 책임을 분명하게 하는 것이 필요했다.
회사 대표인 나에게도 팀워크는 직원들끼리의 문제만은 아니었다. 외국인인 내가 직원들에게 일방적으로 지시하기보다 왜 그런 업무가 필요한지를 설명하고, 문제가 있을 때 이야기를 들으려고 노력해야 했다. 서로 살아온 문화가 다른 만큼 처음부터 모든 것을 같은 방식으로 이해할 것이라고 기대하기보다는 대화를 통해 차이를 줄여가는 과정이 필요하였다.
오랫동안 회사를 운영하면서 우리 직원들의 이직률은 비교적 높지 않았다. 그것을 팀워크 하나만의 결과라고 말할 수는 없을 것이다. 급여와 근무조건, 개인적인 사정 등 직원이 한 직장에 머무르는 이유는 여러 가지이기 때문이다. 그래도 직원들이 서로 편하게 도움을 주고받고 자신이 팀의 한 사람이라고 느낄 수 있는 분위기가 오랫동안 함께 일하는 데 어느 정도 긍정적인 역할을 했다고 생각한다.
내 경험에서 필리핀 조직의 좋은 팀워크는 단순히 모두가 사이좋게 지내는 상태가 아니었다. 서로 편하게 이야기할 수 있는 관계 위에서 각자의 역할을 이해하고, 필요할 때 자연스럽게 서로를 도울 수 있는 상태에 더 가까웠다. 그런 팀이 만들어졌을 때 관계를 중요하게 생각하는 필리핀 직장문화의 장점도 가장 잘 나타날 수 있다고 생각한다.
